Angesichts von demographischem Wandel und Fachkräftemangel muss es Organisationen gelingen, ihre Beschäftigten an ihr Unternehmen zu binden und dort auch so pfleglich zu behandeln, dass diese bis zum Erreichen des gesetzlichen Rentenalters dort gesund und produktiv verbleiben können. Arbeitenden Menschen muss es ermöglicht werden, bis zum Rentenalter produktiv und in Wohlbefinden aktiv am Arbeitsleben teilzuhaben. Ebenso ist Berufseinsteiger/innen, die immer jünger ins Arbeitsleben gelangen (Abitur nach 12 Jahren, Kurzstudium mit Bachelor nach drei Jahren, z. T. Master nach einem Jahr), ein Einstieg in die oft seit Jahren verdichteten und beschleunigten Arbeitsstrukturen und -prozesse zu ermöglichen in einer Weise, die sie nicht überlastet und aus dem Feld vergrault, sondern sie integriert und ihnen auch Aufstiegsmöglichkeiten aufzeigt. In praxi ist dies oft nicht gewährleistet; bspw. die Ära einer Personalpolitik des Ausschließens von über 50-jährigen von Weiterbildungen sowie Frühverrentungen muss heute als politisch unklug, überholt und als Altersdiskriminierung gelten. Das gleiche gilt für Branchen, die junge Menschen als nicht berufsfähig oder anpassungsunwillig etikettieren statt daran zu arbeiten, konstruktive Einstiegskonzepte zu entwickeln. ; 208

Der vorliegende Beitrag ist ein Forschungsbericht, der zusammen mit Studierenden im Wintersemester 2020/21 entstand: Das langzeitliche Homeoffice und die Zusammenarbeit mittels digital vermittelter Kommunikation stellt ein aktuelles Veränderungsthema für Organisationen und Menschen dar. Was bedeutet langzeitliches Homeoffice in Vergleich zum Arbeiten in der Betriebsstätte? Was lässt sich aus der realen Welt in den digitalen Kontext mitnehmen, was geht dabei verloren? Was verändert sich in den Organisationen, Interaktionen und Menschen durch das pandemiebedingt langzeitliche Homeoffice? Diese Fragen betreffen Studierende und Lehrende gleichermaßen, Früchte dieses geteilten Interesses finden sich in diesem Bericht.
Die Autorin lädt ihre Leser*innen zu einer Erkundung von normativen Rahmungen ein, welche ihrer wissenschaftlichen Forschungsarbeit als Sozial- und Arbeitspsychologin zugrunde liegen. Aus dem Blickwinkel der qualitativen Forschung und bezogen auf Fragen der sozialen Nachhaltigkeit in Organisationen skizziert sie zunächst allgemeine normative Theorien, an denen ihre empirische Arbeit ausgerichtet ist. Des Weiteren reflektiert die Autorin den normativen Charakter von Wissenschaftsparadigmen und Forschungsmethoden sowie deren Einfluss auf ihre Forschungsarbeit. Sie nutzt die Gelegenheit, dies am Beispiel der noch kaum international rezipierten "Kernsatzmethode" zu tun, welche Forschungsideale des symbolischen Interaktionismus zu operationalisieren erlaubt. Insgesamt entfalten sich so Forschung beeinflussende "Schichten normativen Theorien", oder einfacher ausgedrückt, Werte- und Glaubenssysteme, verwurzelt in Persönlichkeit, Fachlichkeit, rahmenden ethischen Berufs- und methodischen Forschungsparadigmen sowie den Anforderungen konkreter Methoden. Die Argumentation mündet in einen Forschung leitenden Kompass für wissenschaftliche Professionalität und Identität.
Trust is one of the key components for a positive and motivating working environment in the perpetual reorganizational processes in organisations. This paper examines cornerstones which are essential to providing a trustworthy climate particularly under constantly changing working conditions from a psychological perspective. As a basic assumption and framework of the discussion, social sustainability in organisations is introduced as a normative goal, which cannot be achieved without the existence of an organisational climate that addresses human needs for orientation, security, planning reliability, comprehensibility and human acceptance, especially in times of rapid changes. Furthermore, the importance of incorporating 'mindful' considerations into all organisational activities which influence the climate of trust at the workplace will be highlighted. Deceleration through trustworthy dialogue is emphasised as a most sensitive factor in times of change. Theoretical considerations as well as empirical findings are followed by conclusions for repetitive efforts related to trust, time, mindfulness and change, particularly on the part of intermediates in organisations.
Risiken begrenzen - Innovationspotenziale entfalten. Was zeichnet achtsame Unternehmen aus? Ihnen gelingt es, unbeabsichtigte Folgen des Change Managements frühzeitig zu erkennen und konstruktiv zu bearbeiten. Sie schaffen es auch, den Wandel als Regelfall zu begreifen und in der Organisation zu integrieren. Das Buch zeigt, wie Change-Projekte durchgehend nach den Prinzipien der Achtsamkeit geplant und umgesetzt werden. Mit empirisch untermauerten Konzepten, bewährten Handlungshilfen, konkreten Praxistipps und Werkzeugen verhilft es zu dauerhaftem Veränderungserfolg.
Our research project 8iNNO intends to analyze unintended effects of permanent reorganiza-tion in respect to firms' innovativeness and social integration. Moreover, it seeks to explore and develop research-based concepts for organizational change that enable firms to com-bine innovativeness with social integration in permanent change. We argue that firms' long-term viability can be fostered, if they are capable of developing a dynamic stability with re-gard to their internal and external social-resources base. In this regard, adaptive trust cul-tures are critical to firms' viability in unpredictable and dynamic environments. Adaptive trust cultures embrace innovativeness and social integration at organizational level. However, it is an open research question how dynamic stability fostered by adaptive trust relations can be attained and sustained. In our view, the concept of organizational mindfulness may provide answers to this research question. ; 183
